The crypto industry is seeing significant shifts in how compensation is structured, how teams work, and how pay scales across seniority levels. Pantera's 2024 Salary Report highlights several standout trends: stablecoin payroll has tripled, junior engineers are in unprecedented demand, and an MBA is no longer a golden ticket to a higher salary.


Crypto-denominated pay triples, with USDC dominating

In 2023, only 3% of workers received their salary in crypto. That figure tripled in 2024, reaching 9.6%. Of those, USDC (63%) and USDT (28.6%) are the two most preferred stablecoins. Notably, USDC holds a commanding lead despite USDT having higher overall transaction volume — likely because popular payroll platforms like Deel and Remote do not support USDT.


Remote is still king, but return-to-office is quietly gaining ground

While 82% of survey respondents work fully remote, the share working on-site jumped sharply from 1.5% to 6% over the past year. Though still a small minority, this signals that some Web3 organizations are starting to prioritize in-person presence — partly influenced by the broader RTO (Return to Office) trend sweeping the traditional tech world.


Junior engineers see the biggest pay bumps — hands-on skills matter more than credentials

Engineers saw the strongest salary growth across the board:

  • Junior engineers: up 25.6% → $148,021
  • Mid-level: up 14.5% → $176,000
  • Senior: modest 4.9% increase → $202,500

Series B companies tend to pay the most, while seed-stage startups offset lower base salaries with equity or token grants.

Notably, higher academic credentials don't translate to higher pay:

  • Bachelor's degree: median salary $286,039
  • Master's degree: $214,359
  • PhD: $226,858

An MBA doesn't meaningfully boost earnings in Web3 either. The industry rewards skills, experience, and self-driven learning over academic credentials.


Women have an edge in marketing and operations

Although men make up 72.6% of the workforce, women command higher median salaries in marketing, operations, and business development. However, men continue to dominate in technical roles and senior executive positions.


Salary and equity scale with funding stage

For executive roles, compensation climbs with each funding round:

  • Seed: median $120,000
  • Series A: $200,000
  • Series B: $225,000
  • Series C+: up to $293,204

Equity and token packages also tend to grow with company maturity, with a 4-year vesting schedule being the most common (88% of cases).

Among verticals, NFTs offer the highest equity value, with a median of $250,000 — well ahead of DeFi, CeFi, and gaming.


Takeaway: The era of practical skills has arrived

Pantera's report makes clear that Web3 is entering a new phase of maturity: crypto payroll is going mainstream, junior engineers are highly valued, and what actually matters is capability — not a diploma.

In a competitive, decentralized environment like Web3, the people who get things done will come out on top, regardless of where they went to school or what country they're from.
